The Critical Role of Sponsorship in Women Leadership

As we strive for gender equity in leadership, we notice that many organizations are heavily investing in mentorship programs to develop their female talent. But what about sponsorship programs? Why do organizations often use these terms interchangeably when, in reality, sponsorship and mentorship represent distinctly different support systems?

A survey conducted by Catalyst indicated that, compared with their male peers, high-potential women are over-mentored, under-sponsored, and not advancing in their organizations. Without sponsorship, women are less likely than men to be appointed to top roles and may also be more reluctant to pursue them.

 

The Difference Between Mentorship and Sponsorship

Mentorship is a developmental relationship where a more experienced individual provides guidance, advice, and support to a less experienced person. It is often focused on personal and professional growth, skill development, and navigating workplace challenges. Mentors act as advisors, helping mentees understand and navigate their career paths. 

Sponsorship, on the other hand, involves a senior-level advocate who goes beyond advising to actively promoting and championing their protégé's career. Sponsors leverage their influence and networks to create opportunities for the protégé, such as high-visibility assignments, promotions, and strategic introductions. 

Unlike mentors, sponsors have a vested interest in the success of their protégés, as their reputation is often linked to the performance and advancement of those they sponsor.

 

The Importance of Sponsorship

Despite the benefits of sponsorship programs, many organizations do not recognize its importance, especially for female employees. This could be due to different challenges that still persist. Women may have fewer opportunities to interact with senior leaders, reducing their chances of securing sponsors. This lack of access can be due to organizational structures, social dynamics, or cultural barriers. In addition, unconscious gender bias plays a big role and can affect how sponsors perceive women’s capabilities, with senior leaders often gravitating towards protégés who resemble themselves. This can limit sponsorship opportunities for women and minorities. Additionally, some potential sponsors may be reluctant to advocate for women due to fear of backlash, concerns about appearing biased, or uncertainty about the protégé's readiness. 

 

Overcoming Sponsorship Challenges

To overcome these challenges, it is important for both women and organizations to take proactive steps.

For Women:

Building a sponsorship relationship requires effort and intentionality. Women should take the initiative to seek out sponsorship opportunities.  They should identify senior leaders with a track record of supporting others and who are willing to advocate for their advancement, as well as articulate their career goals and the type of support they need. This involves observing leaders' interactions, understanding their values, and seeking opportunities to consistently demonstrate their value and potential.

Building rapport with potential sponsors through networking, demonstrating skills, and seeking advice and feedback is crucial in establishing sponsorship relationships.

For Organizations:

Organizations can implement several strategies to cultivate a culture of sponsorship.  Organizations should foster a culture that values diversity and inclusion, ensuring that women have equal access to sponsorship opportunities.  Establishing structured programs that pair emerging women leaders with recognized executives can help nurture and support sponsorship relationships.

Training senior leaders on the importance of sponsorship and how to be effective sponsors can reduce unconscious bias and encourage inclusive sponsorship practices.

 

The Impact of Sponsorship on Women Leadership

Sponsorship is pivotal for women in leadership, providing the necessary support to ascend the corporate ladder. Sponsors advocate for their protégés in key decision-making meetings, ensuring they are considered for promotions and critical roles. This active promotion helps women break through the glass ceiling and achieve higher positions of power.

In addition, sponsors help women gain visibility within their organizations and industry. By recommending them for important projects and introducing them to influential networks, sponsors ensure that their protégés are seen and heard by key stakeholders. This visibility is essential for building a reputation and establishing a leadership presence.

Effective sponsorship can lead to higher retention rates among talented women. When women feel supported and see clear pathways for advancement, they are more likely to stay with an organization. This retention is crucial for building a diverse and inclusive leadership pipeline.

 

Ensuring Program Success

The next question we need to ask ourselves is how can we ensure that this program is successful? 

The answer to this question is the responsibility of both the organization and the protégée and requires commitment from both.

Women should regularly seek feedback from their sponsors to align their efforts with the sponsor’s expectations and organizational goals. This feedback loop is crucial for continuous improvement and alignment. 

The organization must set up measures to regularly evaluate the effectiveness of sponsorship initiatives, gathering feedback from participants to make necessary adjustments. At the same time, tracking sponsorship outcomes and recognizing leaders who effectively sponsor and promote diverse talent. Rewarding sponsorship efforts can encourage more leaders to take on this critical role. 

 

Conclusion

In conclusion, sponsorship is a powerful tool in advancing women’s leadership and addressing the gender gap in leadership roles. By distinguishing the unique roles of sponsorship and mentorship, acknowledging the profound influence of sponsorship on career progression, public profile, professional connections, and talent preservation, and putting into practice impactful sponsorship strategies, organizations can construct a more diverse and inclusive leadership pathway. Overcoming challenges and fostering sponsorship relationships requires intentionality and commitment, but the benefits for individuals and organizations are substantial.

As we continue to advocate for gender equity in the workplace, the role of sponsorship will be essential in paving the way for future generations of women leaders.
